How to hire a commercial HVAC service manager

Hire on three tests: can they run a service P&L, can they keep technicians, and can they hold a customer through a bad call. Gulfstream's comp benchmark data puts national base pay for a commercial HVAC service manager at roughly $105,000 to $160,000, with a bonus target near 15 percent, before metro adjustments.

A service manager is not a senior technician with a bigger desk. The job is a small business inside your business: revenue, margin, dispatch, agreements, and people.

Step 1 — Write the scope in numbers. How much service revenue? How many technicians and dispatchers report in? How many maintenance agreements, and who renews them? Who owns quoted repair sales? Candidates screen themselves in and out fast when they see real numbers.

Step 2 — Set pay against your metro. Our comp benchmark data starts national base at about $105,000 to $160,000 with a 15 percent bonus target, then applies a metro multiplier — for example, roughly 1.10 for Los Angeles and 1.08 for Orange County. Senior Denver service managers running 20-plus technicians and $8M-plus in service revenue run $155,000 to $185,000 base in our own market write-ups. If your number is below market, fix that before sourcing.

Step 3 — Screen for financial fluency. Ask them to walk through their last service P&L from memory: revenue, gross margin, labor efficiency, agreement renewal rate. Someone who has actually run a department answers in specifics. Someone who has not will talk about culture.

Step 4 — Screen for technician retention. Ask how many technicians they had two years ago, how many are still there, and who left and why. This single question separates managers who develop people from managers who burn through them.

Step 5 — Test the customer moment. Give a real situation: a chiller down at a hospital, a customer threatening to cancel a $200,000 agreement, one tech available. Listen for triage, escalation, and how they communicate before the fix, not just after.

Step 6 — Check the dispatch reality. Do they know how many calls per tech per day their board ran? Do they know their first-time fix rate? A manager who has never watched those numbers cannot improve them.

Step 7 — Reference the technicians, not just the bosses. Two former direct reports will tell you more about a service manager than two former VPs.

What to look for on the resume

Depth of equipment exposure (centrifugal and screw chillers, boilers, controls integration), whether they came up through the truck, agreement portfolio size, and whether they have run both maintenance and project pull-through work.

What union status changes

In union markets, your service manager works within a hall's jurisdiction and pay structure. Journey-level hourly rates and total packages for the locals in your market are published in our Union Wage Index, straight from wage sheets. That sets the floor your technician cost is built on, and a service manager who does not understand the local's structure will misprice work.

A common hiring error

Promoting your best technician because they are the best technician. Some make the jump. Many lose the thing they were great at and gain a job they were never trained for. If you promote internally, budget for real management coaching in year one.

Where we do not have a number

We do not publish a service-manager turnover or first-year retention statistic. We track it internally per client but have no verified public figure.
